Duygusal Bağlılığın İşten Ayrılma Niyetine Etkisinde Algılanan Örgütsel Performansın Aracılık Rolü

Duygusal bağlılık örgütlerdeki çalışanlar için son derece önemli bir faktördür. Çünkü duygusal olarak çalıştığı işyerine bağlılık hissetmeyen çalışanın motivasyonunun da yüksek olması beklenemez. Motivasyonla örgütsel performans arasında da doğrusal ilişki olduğuna yönelik birçok çalışma olduğu bilinmektedir. Bir diğer ifadeyle çalışmak için gerekli motivasyonu kendisinde bulamayan çalışanın performansının da yüksek olması beklenemez. Bu durum örgütlerde sapma davranışlar, işten ayrılma gibi örgüt için olumlu olmayan sonuçlara yol açar. Bu kapsamda duygusal olarak bağlılığın az olduğu örgütlerde çalışanların işten ayrılma niyetlerinin yüksek olacağı da öngörülmektedir. Bununla birlikte çalışanların örgütsel performans algıları da yine işten ayrılma niyetlerini etkileyen önemli bir faktör olarak ön plana çıkmaktadır. Bu çerçevede bu çalışmanın amacı, duygusal bağlılığın (DB) işten ayrılma niyeti (İAN) üzerindeki doğrudan etkisi ile çalışanlarca algılanan örgütsel performansın (AÖP) aracılık etkisini, Yapısal Eşitlik Modeli (YEM) çerçevesinde Türk Bankacılık sektöründen elde edilen verilerle incelemektir. Bu çalışmanın literatüre öncelikli katkısı, işten ayrılma niyetine bireysel ve örgütsel kaynaklı nedenlerden duygusal bağlılık ve çalışanlarca algılanan örgütsel performansın etkisinin yönü ve düzeyini belirleyerek insan kaynakları ve örgütsel davranış alan yazınına farklı aracı değişkenler üzerinden öneriler sunmaktır. Yerli literatürde araştırma kapsamındaki üç değişken arasındaki ilişkilerin birlikte incelendiği herhangi bir çalışmaya rastlanılmamış olması çalışmayı özgün kılmaktadır. Araştırmada, 626 katılımcıdan anket yoluyla veri toplanmış, veriler SmartPLS sürüm 4.0. yardımıyla analiz edilmiştir. Bulgular, duygusal bağlılığın ve AÖP’nin işten ayrılma niyeti üzerinde doğrudan anlamlı etkisi olduğunu; ayrıca, DB- İAN ilişkisinde, AÖP’nin aracılık rolü olduğunu işaret etmektedir.
